Does this sound familiar?

You've worked hard to build your group practice. You've brought in clinicians, built referral streams, and created a business you're proud of.

But keeping good clinicians has become a job of its own.

Let me guess what that looks like right now.

  • Someone asks for a better split, and you wonder whether saying no will send them looking elsewhere.

  • A clinician gives notice, and you're already thinking about the clients who may leave with them, the revenue you'll lose, and how long it will take to replace them.

  • You keep making exceptions to keep people happy, even when the decision doesn't make business sense.

  • You know you need clearer expectations, but you worry that holding them will push good clinicians away.

  • You spend more time managing people and putting out fires than leading your business.

  • And despite having a full team, you're still the one holding everything together.

So you accommodate. You make exceptions. You take on more, because keeping everyone happy feels easier than risking another departure.

Somewhere along the way, the practice you built to give you more freedom became a business that needs you in everything.

You don't have to keep giving more to get your clinicians to stay.

What you need is clear leadership, a culture people want to be part of, and systems that don't depend on you. That's what I help group practice owners build.

WHAT THIS IS

A practice that doesn't depend on you holding everything together.

This is private leadership coaching for group practice owners who want to keep great clinicians, build a stronger culture, and get their time back.

We work one-to-one on the leadership decisions, relationships and systems that make your practice a place talented clinicians want to stay, using the Care and Accountability Framework.

The goal is simple: a profitable, sustainable practice that doesn't depend on you holding everything together.

By the end of four months, you'll have:

1

Clinicians who want to stay

They understand what being part of your practice gives them, beyond the percentage of their split.

3

Decisions you can back with your numbers

You already have some of the numbers. We use them to make decisions that work for both your clinicians and your bottom line, so you're not giving more away to keep people.

5

More freedom to enjoy what you've built

Your team knows what's expected, your systems are in place, and every decision doesn't have to go through you.

2

Confidence holding your boundaries

You can have the hard conversation without over-accommodating, second-guessing yourself, or worrying that it will lead to someone leaving.

4

Clear systems

Hiring, onboarding, communication, clinician development and departures each have a process, so you're not reinventing things or managing every detail.

Does this sound like where you want your practice to go?

And you get there leading in a way that feels honest and sustainable, for you and for your team.

HOW WE WORK TOGETHER

Four phases. Each one ends with a result you can feel in your practice.

01

Uplevelling your Leadership

Your practice grows in direct relation to how you lead. And when you're worried about losing clinicians, it's easy to make the decision that keeps everyone happy instead of the one that's right for the practice.

We start with the Care and Accountability Assessment, a clear look at where you lead from today. Then you get clear on:

  • The kind of leader you want to be

  • Your current blindspots

  • The standards you'll uphold with care, so the practice can grow and your clinicians can succeed

  • Where you've been taking on responsibility that isn't yours

You'll learn to make decisions you can stand behind, have the difficult conversations, and use a few key numbers to decide with grounded confidence.

The result: you stop feeling like you have to choose between being a supportive leader and running a successful practice.

02

Clinician Retention Strategy

Retention isn't about what you pay people. It's about what it's like to work in your practice.

When you understand what your clinicians genuinely value, you can build a practice they don't want to leave. You'll:

  • Have more confident conversations about compensation

  • Make decisions that protect your profitability

  • Strengthen the relationships that help good clinicians see a future with you

This is the approach we use at Shoreline, where clinicians stay about five years. When they leave, it's for life reasons like a move, a partner's job, family or a PhD, and they leave on good terms.

The result: higher retention. That means less money spent on hiring, onboarding and upskilling, fewer gaps in your practice's expertise, no revolving door, and a stronger reputation.

03

Build a Culture People Choose

Culture is what people experience repeatedly. It isn't the values on your website or the holiday party. It's what your clinicians live with every week.

In this phase, we shape that experience on purpose. Your clinicians know what's expected. They feel supported, and valued for what they bring. And you're no longer responsible for everyone's happiness.

Together, we'll strengthen how you communicate with, support and develop your clinicians, and build the systems that keep it consistent.

The result: a team with clear expectations, a culture people choose to be part of, and a practice that doesn't rely on you to keep everyone feeling good.

04

Create More Freedom

You've built a team. But you're still the person everyone turns to when something needs to happen.

In this phase, we find where your practice depends too heavily on you. Then we put clear processes, responsibilities and plans in place, so you have:

  • Fewer recurring problems landing on your desk

  • Smoother transitions when clinicians join or leave

  • A team that can handle more without your constant involvement

The result: you go from being the person who holds everything together to owning a practice that runs well, even when you step away.

Along the way, we track your progress and adjust to fit your practice.

IS THIS RIGHT FOR YOU?

A clear yes, or a clear no.

This is for you if:

  • You own a group practice, or you're a solo practitioner preparing to grow into one.

  • Keeping good clinicians has become a job of its own.

  • You want to lead with high care and high accountability, held together.

  • You're willing to have the difficult conversations.

  • You want a practice that runs well without you holding it together.

  • You can give two to four hours a week.

This isn't for you if:

  • You're a solo practitioner with no plans to bring on clinicians.

  • You're hoping a better split alone will keep your clinicians.

  • You want someone to run the practice for you, rather than coach you through running it.

  • You're not ready to look at how you lead.

  • You can't set aside two to four hours a week right now.

WHAT'S INCLUDED

Direct access to me. You won't be left to figure it out alone.

  • 8 one-to-one coaching sessions, 60 minutes each, every two weeks over four months. We work on your practice, your clinicians and your decisions.

  • Personalized feedback on your practice documents, such as contracts, onboarding materials and standards.

WHY I DO THIS WORK

Stephanie Davis

MEd, Registered Clinical Counsellor - Approved Clinical Supervisor, Professional Certified Coach

What we've built at Shoreline is rare in this field.

I co-founded Shoreline Counselling in 2019. Today it's a $1.5M group practice with 25 clinicians, and I still help run it. I hold a Master of Education, and I'm a Registered Clinical Counsellor and a Professional Certified Coach.

Our clinicians stay an average of five years, and most of them started with us as interns. When they leave, it's for life reasons like a move, a partner's job or family, and they leave on good terms.

That didn't happen by luck. It came from leadership decisions we made on purpose, a culture we built deliberately, and systems that hold when we step back. I know exactly what we did, and I can teach it.

Here's one small example. We used to hold big send-offs when clinicians left. As the practice grew, not everyone crossed paths anymore, so we began taking departing clinicians to lunch. Recently, a long-term clinician left. We took her to lunch, and her colleagues planned their own goodbye for her without us leading it. That was a gold star moment for us. The culture belonged to the team.

I've seen the other side too. During leaves, the energy faded when we weren't in the picture. That showed us the culture had to live in the practice itself, not only in us.

I've also seen what happens in practices without clear contracts, onboarding or standards. Clinicians drift, owners overgive, and good people leave.

None of this is specific to Shoreline. It can be replicated, and every practice owner should know how to do it. That's why I built this work, and it's what I'll teach you.

WHAT CLIENTS SAY

"I've met with Steph a number of times for business coaching for my group practice, and every time I meet with her I come away with new insights about the operational and leadership demands of running an expanding group practice. Steph has provided me with practical and actionable suggestions that I have implemented with great results!"

Elana Sures
Owner, Open Spaces Counselling

"It's rare to find someone who blends knowledge of business and leadership with the mental health field. Stephanie's work exemplifies exactly this — I left with tangible ideas for making value-based decisions."

Questions you might have

Do I have to book a conversation first?
No. If you already know this is what you need, you can enroll today. If you'd like to talk it through first, book a free conversation and we'll go from there.

What if I'm still a solo practitioner thinking about growing into a group?

That's a good time to start. We'll look at what to put in place before you hire, so problems don't take root.

What if my clinicians are contractors, not employees?

It doesn't matter. The leadership work is the same whether your clinicians are contractors or employees.

What if I'm not strong with the business side?

You don't need a finance background. We look at the numbers you already have and use them to make better decisions.

How fast can I expect to see results?

The program runs four months. I won't promise a number I can't stand behind. At the start, we agree on clear markers for your practice, so you can see what's changing.

How much time will this take?

Plan on two to four hours a week. It's real work on your real practice, so what you put in shows up in what changes.

When does it start?

You start when you're ready.

READY WHEN YOU ARE

If you're ready to build a practice your clinicians want to stay in, let's start.
